Short answer: A super IC is a senior individual contributor with no direct reports who is hired for what they can personally build. For a frontier AI company, this hire is harder than a VP hire, because the job does not exist anywhere else yet.
This article is built from a live search we ran in 2026 for a frontier AI company, over eleven weeks, roughly 70 candidate calls across North America, the UK, Europe, India and the Middle East, for two senior product roles where the job description had no precedent.
What is a super IC, and why hire one instead of a leader?
A super IC is a senior individual contributor who owns a hard technical problem end-to-end and has no team under them. Typically, this role is titled as Staff PM, Principal PM, Senior Group PM, or Lead PM.
Frontier tech founders typically hire this person over a “management” persona leader first. This is why:
There is not enough room for another leader. If you already have a co-founding CTO who is technical, and a founder with product opinions, a third strategic product leader can complicate, distract or bring into question the vision and big bets made earlier by the founding execs.
You need output, not a plan.
How do you define the role when nobody has done this job before?
This is where things get complicated, and often time gets wasted chasing the wrong persona of a candidate.
Identify the gaps you are being pulled into.
Don’t apply general statements about AI.
Identify what can be learned from what can not.
What interview questions separate the builder from the rest?
👉 “What did you personally choose in that stack, and what did you reject?” A builder names the model, the orchestration layer, the vendor, the eval framework, and the reason for each.
👉 “Did you build it or buy it, and what was the case you made?” The strongest candidate in our search made the build-versus-buy argument internally against two named vendors, built in-house, and could outline the reasoning.
👉 “What did you try that did not work?” The answer that reveals everything is why and what they did next.
👉 “Was your product commercialized, or internal?” Internal tooling at a great company is not the same job as market-facing products.
Should you hire globally, or restrict the search by location?
Search globally. Optimize for talent.
When the product category is new, a search can not be filtered by location because the focus should be on identifying the talent who are capable.
As an example, over eleven weeks, our global search produced candidates in the Bay Area, Seattle, New York, Toronto, Montreal, Vancouver, Kingston, Dallas, Los Angeles, Pittsburgh, Orlando, London, Berlin, Zurich, Dubai, Mexico City and Bangalore. The two strongest candidates of the entire search were in London (UK) and Ottawa.
What does a super IC in frontier AI actually cost in 2026?
Base salary, US dollars unless noted, from live candidate conversations in this search. These are what people were earning or asking, not what anyone was offered.
| Candidate tier | Base | Total / notes |
|---|---|---|
| Frontier lab PM (the labs everyone can name) | $450 – 600K | $1.4 – 1.8M |
| Big-tech AI or speech leadership | Seven figures all-in | Almost entirely RSUs that behave like cash |
| Big-tech senior PM, AI platform or applied AI | $250K to $300K | RSUs take total to $370K CAD to $527K USD depending on the company |
| US public SaaS principal/senior director IC | $260K to $345K | Plus bonus, plus RSUs |
| US AI-native startup, staff or principal IC | $250K to $350K | Options, not RSUs. Different instrument, different conversation |
| US Series B/C AI startup, senior IC | $245K to $300K | The realistic band for this hire |
| Canada, Toronto | CAD $235K to $290K | CAD $400K all-in reads as roughly USD $270K to $300K |
| UK | £160K to £200K | Rising fast on frontier-lab competition for talent |
| Germany | €120K to €150K | Principal or head-of level in Berlin |
| India, senior product at a conversational AI vendor | ₹93 lakh cash | Plus small vested equity. Candidates expect a 20 to 25% uplift to move |
| UAE | USD $180K to $240K all-in | Tax position changes the comparison |
What these numbers mean for a Series C company
Budget the base at south of $300K and put the story in the equity. Unless you are hiring somebody with a genuinely unique skill set, in which case you will find the money. Our client said it plainly: a $500K package for a one-of-one hire is an easier internal case than $350K for someone very good.
You are not competing on cash, and you should stop pretending to. A candidate leaving big tech is trading liquid RSUs for options in a company that has raised nine figures rather than the multiple of that sitting behind a frontier lab.

KEY INSIGHTS
When a frontier tech is hiring, expect everyone is discovering, learning, and the requirements may change. Plan for it.
Over eleven weeks of this search, this one changed materially five times, and every change landed after candidates were already in process.
Founders systematically over-index on domain expertise or on a candidate’s title and under-index on the underlying technical judgment. Dialling into the technical details when a company is still all about the cool tech is essential to ensuring the right product persona is who the stakeholders are meeting.
Stakeholders need to be involved. If the person who cares the most and can veto a candidate never participates, you do not have a hiring process; you have a “hope & a prayer strategy”.
Frequently Asked Questions
What is a super IC?
A super IC is a senior individual contributor, typically staff, principal or lead level, hired to own a hard technical problem personally with no direct reports. In frontier AI companies, they are often hired instead of a director or VP because the company needs output on a specific problem rather than another layer of leadership.
Should a startup’s first AI product hire be a leader or an individual contributor?
If the company already has a head of product and a technical CTO, an IC is usually the better hire. A second strategic leader arrives with no room to steer, and the search takes longer and costs more. Reserve the leadership hire for the point where there is a team to build.
How many people can actually do a frontier AI role?
For a tightly specified frontier role, the global population is often measured in dozens, not thousands. In this search, the realistic count for the original voice spec was eight to ten people worldwide, all of them employed at direct competitors. That is why the search has to be global and why the spec usually has to widen.
Do you need domain experience for a domain-specific AI role?
Frequently not. The transferable skill is building and shipping non-deterministic systems at production volume. The domain layer, whether that is voice infrastructure, a vertical workflow, or a particular data pipeline, is usually learnable inside the company in weeks by the right person.
What base salary should a Series C AI company budget for a senior AI product IC?
In the US, $245K to $300K base is the realistic band, with equity carrying the upside. Above roughly $350K base, you are competing with public-company RSUs and frontier labs, and you need a story about ownership rather than a story about cash.
Is it cheaper to hire in Canada than the Bay Area?
Yes, materially. A CAD $400K all-in package reads as roughly USD $270K to $300K. The trade is a smaller pool: the depth of AI product talent in Canada is a fraction of the US market, so narrowing to Canada to fix a budget problem also narrows the profile you can get.
Does an employer of record work for a senior hire?
Yes, and it is standard for distributed companies. The real constraints on hiring internationally are time zone overlap with the build team and the countries you are registered to employ in, not the seniority of the hire.
How long does a frontier AI search take?
Longer than the three weeks most kickoff documents assume. Eleven weeks of active search on this one produced near-unanimous internal consensus on a finalist, and the original brief was five months old by then. Budget in months and put a decision date on your shortlist.
